Progreso Financiero faces two critical problems. First, it is falling significantly short of its sales forecasts (Exhibit 4), causing concern for investors and employees of the company. Second, Progreso has not yet identified a clear path to profitability. There are four key drivers to underperformance at Progreso Financiero: poor sales analytics systems, improper human resource management, poor managerial decision making and ineffective compensation incentives. The collective result of these shortcomings is that Progreso’s sales employees are highly unmotivated and ill equipped to help the company realize its sales and profitability goals. In order to be effective, sales executives need to have clear selling objectives and the ability to track their performance against key performance metrics. Much to its detriment, however, Progreso Financiero does not have any systems in place to track conversion pipeline and CPA over time. This has deleterious effects both on management’s ability to accurately forecast overall sales (likely the cause of the huge discrepancy between forecasts and actual sales – see Exhibit 6) and the account executive’s ability to track potential and existing customers throughout the sales-force funnel. Indeed, Progreso Financiero suffers from low lead-to-loan conversion (~14%) as well as low customer retention (~52%), which are key drivers of underperformance in terms of sales volume and customer lifetime value vis-Ã  -vis the company’s acquisition costs. Many of Progreso’s problems can also be attributed to poor HR management. It’s decision to hire its sales managers directly from the groceries in which it sells has created channel issues with its retail partners and has also left it with a sales force that is highly inexperienced. As a result, these employees require significantly more training before they can effectively sell at a level of an experienced sales executive. Progreso’s decision to promote internally to fill its DSM positions is also highly questionable, since these employees have little to no people management experience. As such, they have a difficult time engaging and motivating their direct reports. When Gutierrez does hire outside help, he consistently makes poor decisions. Time and again he promotes individuals with little to no actual sales experience (Cortez, Caviness, Ulloa) to lead his sales team, resulting in a failure of leadership and execution. When he does hire someone with sales experience (Dudley), he choses someone that does not speak Spanish, creating a language communication barrier. The commission-based compensation structure used at Progreso is hurting the company instead of creating incentives for AEs to progressively sell more loans. While a progressive incentive structure is appropriate for Progreso – loan sales are highly contingent on the efforts of its AEs – it has not structured the incentives properly. First, the company has set a minimum threshold of 15 loan sales per month before an AE can receive a baseline commission of $18 per loan, but in 2008 employees are averaging only 7 loans per month. At the same time, employees appear relatively content simply earning the hourly $8 wage, creating an ecosystem in which the utility of the fixed salary outweighs the effort-to-outcome of doubling one’s loan sales output to earn incremental commission. Indeed, the goals are so far out of reach that AEs have given up on achieving them. This has created a principal-agent dilemma whereby the sales force is no longer aligned with the firm to achieve its aggressive sales forecasts. The low morale caused by a misaligned incentive structure is also a likely contributor to the high turnover at Progreso, which in turn impacts overall sales force productivity due to the sales learning curve and training required for each new AE. Finally, Progreso’s decision to enter into the Sears/K-Mart channels was also a strategic mistake. The foot traffic of their target customer at these stores is much lower than that of their target customer in Hispanic grocery stores. Furthermore, these channels already had a product offering in place (with Citibank) and an incentive structure of their own that encouraged Sears employees to refer business to Citibank, not Progreso. Lastly, Progreso’s agreement with Sears forced it to offer its customers a form of payment (gift cards) that limited their spending flexibility and made the offering less attractive overall. While expanding to merchant accounts increased overall volume of sales, it did so at the expense of its sales employees. As shown in Exhibit 1, Progreso’s merchant launch in September 2007 immediately precipitated a decline in its loan per employee ratio, well below the commission threshold level. Previously AEs were able, on average, to reach or surpass 15 loans per month but after the merchant launch, loans per month declined to 7 per month on average. Despite this, Progreso made no change to its commission incentive structure to accommodate for the differences in sales velocity by channel. Progreso faces two key challenges going forward. It must satisfy investors by proving that it can meet its aggressive sales forecasts and it also must outline a clear path towards profitability. Currently Progresso is spending more to acquire a customer (~$177 CPA, Exhibit 3) than it is earning in downstream value from customers acquired (~$100 CLV, Exhibit 2). In order to improve profitability of its customers, Progreso either needs to increase the margins per loan transaction or improve its retention performance. While Progreso could raise the APR and achieve a higher margin, this would to some degree tarnish its brand positioning as a low-cost, low-barrier lending company. Instead, Progreso should continue to build CRM systems that provide a deeper connection with its customers at each stage through the sales pipeline. If, for example, Progreso was able to convert 85% of new customers into repeat customers (instead of 65%), the CLV per customer would then surpass Progreso’s CPA. While Progreso could also aim to lower its acquisition cost, this is not recommended since it would require either shutting down some of its locations or decreasing overall compensation to an already discouraged sales force. Progreso should also redesign its incentive structure. First, it needs to make its commission threshold more achievable in order to align its AEs with company sales goals. To accomplish this it should eliminate the threshold requirement altogether and compensate using commission at all levels of sales (starting at 2% and rising to a 10% maximum). Secondly, it should lower the hourly wage to $6 in order to encourage its employees to earn a higher share of income through commission. In 2008 AEs sold 7 loans on average, meaning that most AEs did not earn any commission. By contrast, in the proposed compensation structure (Exhibit 5), AEs begin earning commission right away but earn a lower base salary. It is expected that this model will improve morale, even though AEs will need to double their loan count because they will have a sense of ownership right away and their incentives will be aligned with Progreso’s. Lastly, Progreso should improve the quality of its sales force by recruiting externally and hiring managers that have relevant sales experience. Every sales employee from top to bottom should be required to speak Spanish in order to improve communication. By improving the compensation structure and hiring an already knowledgeable sales force, Progreso can improve the effectiveness of each AE and actually reach the sales goals it sets for itself.

These things often lead us to question the existence of God. In order to even begin to answer these complex questions we must uncover the source of all of these occurrences. In this paper I will discuss the issue of Gods’ existence; present one basic dispute and clarify the arguments on multiple sides of this issue.I will structure an argument that supports the side of the issue I find to be better defended while explaining why I find my side of this debate stronger. In conclusion, I will state my own view and defend it with an argument. Does God exist or did the â€Å"Big Bang theory† or other natural theories play a role? Even though it is absolutely impossible to prove Gods’ existence, I personally believe that the presence of God is so evident that we do not need solid proof to verify that he is our creator. Skeptics are more accepting of natural theories because they seem to produce more accepting results than supernatural ones. If faith is centered on reasoning, analysis and proof, then it is very unlikely that skeptics will accept the assumption that there is a supernatural existence of any kind.Also there is so much evil present in the world, which can often cause a skeptic to form opinions against Gods’ existence. True believers in God do not feel that it is necessary to prove Gods’ existence because they have faith in his presence. People that have trust in Gods’ existence believe that there are many examples that can demonstrate that we did not just appear here naturally. We have the ability to choose whether to commit good deeds or evil ones. â€Å"The evil that does exist is that caused by human being who possess freedom† (Mosser, K. 2010). Supporters believe that God does have the power to overcome evil as well as natural disasters, but he may not have the desire to do so for his own reasons that many of us do not understand.The argument that I find better defends the existence of God is that we do not need proof of Gods’ existence, our faith alone is good enough. Just because we cannot see him does not mean he does not exist. â€Å"His presence is no longer in his earthly body; it is rather in his spirit abiding our hearts† (Loyola University, n. d. ). M. , n. d. ). This is part of the price we pay for freedom, and which God himself pays for creating us. God did not create evil, therefore, he should not be held responsible for it.In conclusion, although several people have attempted to dispute the existence of God with the advances of science and technology, there is still an excessive need to prove Gods’ existence. Since we cannot see him it is difficult for many people to believe he exists. Believers is God do not require any type of proof because they have faith of his presence. Gazing at the stars, observing the beauty of nature, believe that the laws of the universe seem to have been framed in such a way that stars and planets will form and life can emerge.Many constants of nature appear to be very finely tuned for this, and the odds against this happening by chance are astronomical. Understanding the complexity of the universe points to an intelligent designer, which is God. We do not need to see God with our e yes or even touch him in order to know that he exists. The similarities which I found between the two poems are that both of the poets wrote about their cultural identity. Both Sujata and Agard used rhetorical questions and enjambments on the poem. Equally the poets are looking for an answer, Bhatt is looking for why she cant speak Gujarati? Why cant she use both of her tongues? And Agards just looking for the meaning of Half caste. The differences I found between them are that Bhatt used stacks of rhetorical questions which helped us understand her point of view over having two tongues and lose the mother tongue on the other hand Agards using repetition as his poetic device to explore his arguments and anger over the word Half caste. To me Half caste is more appealing than Search for my tongue because John Agards using plenty of rhetorical questions and repetitions than Bhatt; his poems structure is vastly eye catching in addition. After reading these poems, the facts I learnt about their cultural identity are that both of them loves their culture, they loves where they are from, loves their background and wants to spread their culture all over the world which were the main agendas behind writing these poems. The PSP model involves problem solving process that is divided into 8 steps. These eight points can be used as reference to manage the problem in hand. The psp model breaks down the problem into eight areas which then can be handled more efficiently and easily. The model is primarily divided into three areas as shown in figure- The FOUNDATION region comprises of three steps Identifying the problem Gathering the data Analysis of Data. The GENERATION region having two steps- Generating different solutions Selecting solution The EXECUTION region comprising of – Plan Test and rehearsal Action The following steps have been shown in the diagram- THE REASONS As I was going reading through net and various other sources I could related the fact that this model is similar to scenario where the captain in chopper has advantages as he can have a aerial view of the battlefield. That is it provides a opportunity to see big picture and manage our resources of time people and attention .The model helped me manage my tactics with background of a strategic model. So it enables me to give my attention on a particular area while simultaneously keeping in check the overall strategy. Its a combination of simplicity and accessibility. The model helps looks beyond the conventional techniques of problem solving to the underlying process. The eight identified stages explain how to recognize which technique is appropriate to which stage. Also I have chosen IDEAL framework along with this model though in very little percentage, because this framework gives systematic analysis which is required in the given problem and also it involves anticipation. OUTCOMES The first phase is the foundation phase in this model. Foundation phase involves the identified problems which in the given problem are that the staff is huge and most members are not aware of GROUPWISE. A small proportion of the staff is also not familiar with e-mail, they are novices. Also small number of staff shares computers. The data gathered from the given problem states that there is approximately a staff of 1200 .Most staff is familiar with Pegasus. Half of staff are academic, half are administration and management. There are three campuses of WINTEC in Hamilton, 1 in Auckland, 1 in Thames and 1 in Te Kuiti. Now comes the generation part where various solutions are generated. Planning has been carried out carefully keeping in mind the minutest of details which have been discussed further in solving the problem section where varies ways of addressing the problem have been taken up. Though action will taken first before testing and rehearsing as only after action we will be able to analyze the pros and cons of solution. PROBLEMS IDENTIFIED Problems that can identified from the given case is that there are- In total 6 campuses where installation of Group wise electronic diary application is required. There is good number of staff of 1200,most of them have never use the application. They are familiar with Pegasus. The staff members but covers all levels of computer expertise, from total novice to high power users fully experienced in programming, web designs, database management etc.. The semester teaching terms for the institute run from early February until late November with breaks in April, June and September. Summers school runs from late November to late January . No adequate number of systems for staff to work on Lack of internet excess major problem SOLUTIONS FOR THE PROBLEM With help of psp model and the now coming to generation phase – First the staff of 1200 should be divided into sub categories of the pro users and amateurs/novice users. That is division of staff in terms of two groups which comprises of a first group that has high power users fully experienced in programming ,web designs and database management. This group ‘A’ should be further divided into groups of database managers, web designers and programmers. The web designers will design a website for WINTEC so that various systems in different campuses can remain in contact. The programmers will design programmes so that data base of each member can be maintained along with salaries and fees respectively and other basic details .the last group will be of data managers will collect and maintain data from the program designed by programmers. The Group ‘B’ will have those who are new to system, emails amateurs etc. this group will be further divided equally in number across all campuses. Each group will have minimum of two managers who will come from Group A to teach the basics of system emails etc to them on regular basis and monitor their report. Further division of the computer lab spaces into different categories according to usage will be there . An ordinary lab set-up where general software including documentation tools that do not require much computing power will be there. In this way the staff members who have never used GroupWise and those not aware of basics shall be able to learn and contribute. All the lab spaces should be equipped with adequate number of systems as there are less number of systems as staff has to share with each other which may be of inconvenience plus time hampering Each campus lab will have a server which system which will be connected to the server of system in the other campus. That means there will be 6 servers in the network of WINTEC. Installation of wifi routers in each campus should be made mandatory with high security concerns because GroupWise will be web based so as to make it accessible to whole of the staff. This will solve the problem of lack of internet access problem. The integrity and security brief for the net access will require a setup that would allow student and staff access from their labs by connecting through the campus network but restrict general student access and prevent any campus IT traffic running over the link. This concern will also be kept in mind. Next big problem comes of installing and setup of the systems and soft ware across the campuses. Keeping in mind that regular teaching is not disturbed in campus which will include providing non disturbance atmosphere to the academic staff aswell.so all the installation setup should start April as this is the first month of break period and after that there are regular breaks in month of June which comes after May and then in September so starting installation in month of April will give adequate time to start process and work in full swing without hindrance as campus will be closed for students ,creating a win win situation for both students and academic staff and the installers. Though the work will slow down in May but again it can be started with full swing in June which is again a off month. as summer school runs from November to January, this April period will be the apt time to start installation across the campus of GroupWise application. In this way the WINTECH will have it campuses transformed its computer lab to a place not simply where students and staff could learn how to use software tools, but as somewhere where they can experience the GroupWise. EFFECTIVNESS OF THE MODEL It is important that the model which is selected for analyzing and addressing the problem is simple yet effective in use. The PSP model has been very responsive to my needs of the given problem.the quality of the model to map problems and attack them has rendered the problem a easy hand. Problem solving is usually very stressful. One is required to remember the process sufficiently as well as to picture it in one’s head and interpret it. The eight step model provides easy way to given problem with giving ample space to plan and implement as well as develop ideas. Its effectiveness can be seen in the model working where one can draft initial problem, gather and analyze some data and confirm it. The models has steps in which data is gather and analyzed, which is important because often problem is overlooked when gathering of data is there which usually has step of taking action unlike this model which involves analysis. A Time /CNN poll taken a few days after Ian Wilmut's announcement regarding the cloning of a sheep found that 93% of Americans felt cloning was bad, and 66% opposed animal cloning (Masci 2). Many religious groups have taken a definite stand on the cloning issue. The Catholic Church has been a strong force against human cloning. It declared itself opposed to human cloning in 1987 (Peterson F1). The church had many reasons to be opposed to cloning, but some specific points were strong arguments for their side. The Pontifical Academy on Life felt human cloning would not result in identical souls because God created souls (Johnson 5). The Vatican panel also felt strongly against cloning. Human cloning, it said, "represents a grave attack on the dignity of conception and on the right to an unrepeatable, unpredetermined set of genes" (Johnson 4). Protestant churches have views on the cloning issue, too. The moral attributes that a person exercises in an administration office are such as honesty and devotion to a person’s duties; principles and a sense of responsibility for one’s actions and words that the person uses is part of administrative ethics.Moral principles which a person should apply in administrative ethics specify the rights and duties that a person should respect especially when dealing with matters that seriously affect other individuals and the entire society. The principles also specify conditions that collective policies and practices should satisfy when dealing with individual persons or the society.A person with morals of should ask whether the action performed serves everyone’s interest and whether it is accepted by all even those who were not aware of their particular circumstances. However it should not be specific to one person because this neglects the opinion of others which is vital and needs to be considered when dealing with people. Its largest river is the Mississippi river which at its mouth has a flow volume of 593,000 cubic feet per second. The longest river in America is river Missouri whose length is about 2,500 miles. Other rivers are such as Yukon, Rio Grande, St. Lawrence, Arkansas, Colorado, Atchafalaya, Ohio, Red, Brazos, Columbia   and Snake among others.Since the signing of declaration of independence for America, rapid building of dams in the rivers have taken place and currently statistics show that 600,000 miles of rivers in America have been used for dams which range between 60,000 to 80,000 in number. These figures amount to 17% percent of the nation’s river mileage.95% of dams in the U.S. are owned by private companies or persons and they are regulated by the state dam safety agencies in the country. The dams provide many benefits both to the owners and the country and t he people around the facility.Domestic water supply, flood protection, hydro electric power, industrial water supply, agriculture and recreation are some of the benefits that are derived from dam construction.On the other hand, dams can cause economic and societal risks such as floods, excessive leakage and internal erosion of the land beneath the dam. Dams can cause both positive and negative effects on the environmental, effects on wild life living in the rivers and the economy of a country.This therefore calls for careful construction to eliminate the negative effects. The persons who have the interest of dam construction should therefore ask themselves whether it is morally to go ahead and build it. Dam construction also results in increase in evaporation of water due to the increase in the water surface area.Change in climate is experienced due to changes in air moisture percentage, big scales of air movement and change of temperature due to the big mass of stagnant water in an area. Although these changes are not harmful to humans, they are experienced and can be noted in animals and plants which in turn bring secondary effects to humans.Floods experienced as a result of dam construction lead to loss of soil and water nutrients and therefore the agricultural activities in the area are affected greatly. This leads to reduction in population of aquatics especially fish due to lack of ovulation and feeding of animals especially those that are upstream. There is a likelihood of fish damage as they pass through the turbines, floodgates and pumps of the dams. Drainage of marshy waters and other water masses as the construction w ork goes on affects the animals living in them and they may also die. (Moignr, Feder & Garbus, 1992),Water quality changes greatly due to drainage of irrigation water, this may lead to increase in salt density in the water and over transfer of food raising the emergence of water lichens and also change the living species which are in the water. Species may also change due to erosion caused by human activities and increased mud levels in the water due to the construction of the dams.Dam construction results to discharge of toxic materials in the water such as toxic metals and pesticides. This affects sensitive animals, changes their food chains and may also result to extinction of the animals due to death. (McCranes, 1978).The water at the bottom of a reservoir of a dam is usually very cold as compared to the normal water flowing in the rivers; the same water does not have enough oxygen and this puts a great risk to the animals which live downstream because they experience a differen t environment and they are likely to migrate or even die as a result.Dam construction in an area brings several economic changes which may be for the benefit of the country and the people living around or may lead to destruction of the economy.(Duflo &Pande, 2007), examined dam effects in a country and concluded that the population of people living downstream benefit in a large way especially from the water from the dams and they don’t have to rely on rainfall for they crops; they are able to irrigate their land and therefore lead to increase agricultural productivity in the area.
